# What is moonlighting?

Definition

Moonlighting is holding paid work outside your main job, whether freelance, contract or a second employer.

Last updated October 13, 2026

## Moonlighting means holding paid work outside your main job.

It covers freelance projects, contract work and a second part-time or full-time employer. The word comes from working by moonlight, after the day job ends, and a moonlight shift is the same idea: a second shift worked after the main one.

On its own it is not misconduct. It becomes an employment issue when it breaks a term in the employment contract, creates a conflict of interest, or eats into time the employer is paying for.

## Moonlighting can signal three different things.

It can signal a pay gap, an engagement gap, or simply a side interest. Which one it is decides whether it is a retention issue at all, so it is worth asking before assuming.

_Figure: Three things moonlighting can signal. A pay gap: the second income fills a shortfall. An engagement gap: the main job no longer stretches the person. A side interest: a project that happens to pay. Which one it is decides whether it is a retention issue at all._

A pay gap, where the second income fills a shortfall, and an engagement gap, where the main job no longer stretches the person, are both retention issues: either can turn a side job into the main one. A side interest, a project that happens to pay, usually is not, and treating it as disloyalty can create the problem you were worried about.

## Here is how the three cases look with invented examples.

- A pay gap: a support agent drives for a delivery app three evenings a week because the salary does not cover the rent. The fix, if there is one, is a pay review.
- An engagement gap: a senior developer takes freelance projects because the day job has stopped teaching her anything. The fix is a harder problem at work.
- A side interest: an accountant sells his photographs at weekends. There is nothing to fix.

The same policy covers all three. The conversation is different each time, which is the reason to ask first.

## It is better to ask before assuming.

If you learn someone has a second job, start with a neutral question about it, then move to their main role: whether the pay feels fair and whether the work still stretches them. A [one-on-one](https://www.teampredict.ai/glossary/one-on-one) is the natural place. Agree any limits that genuinely matter, such as conflicts of interest or working hours, in writing.

## A short written policy prevents most disputes.

- Say whether outside work needs to be disclosed, and to whom.
- Define a conflict of interest, such as working for a competitor or a client.
- Rule out using company time, equipment or confidential information.
- Apply the policy the same way to everyone, so it never reads as targeted.

## These are the common mistakes with moonlighting.

- Treating every side job as disloyalty.
- Monitoring people to catch it instead of setting clear rules.
- Missing the pay signal. A second job taken for the money is a question about your pay.
- Applying the rules to some people and not others.
